Abstract

Perubahan lanskap dunia kerja menempatkan Generasi Z sebagai angkatan kerja dominan yang memiliki ekspektasi berbeda dibandingkan generasi sebelumnya. Penelitian ini bertujuan untuk mengeksplorasi bagaimana Job-Person Fit dan lingkungan kerja suportif memengaruhi keputusan Generasi Z untuk bertahan atau keluar dari organisasi. Pendekatan kualitatif deskriptif digunakan dengan melibatkan tujuh partisipan Generasi Z yang bekerja di perusahaan X. Data dikumpulkan melalui wawancara mendalam dan dianalisis secara tematik. Hasil penelitian menunjukkan bahwa kesesuaian antara pekerjaan dan karakteristik individu (Job-Person Fit) meningkatkan kepuasan dan motivasi kerja, sedangkan ketidaksesuaian memicu stres dan niat keluar (turnover intention). Selain itu, lingkungan kerja yang suportif, melalui dukungan atasan, komunikasi terbuka, dan kebijakan fleksibel, terbukti menciptakan rasa aman psikologis yang mendorong loyalitas. Menariknya, kedua faktor ini saling melengkapi dan tidak dapat berdiri sendiri; ketidakhadiran salah satunya tetap meningkatkan risiko turnover. Implikasi praktis dari penelitian ini adalah perlunya organisasi mengintegrasikan strategi rekrutmen berbasis P-J Fit dengan pembangunan budaya kerja suportif agar dapat mempertahankan talenta Generasi Z.
